The Observer Effect of Coaching

During a recent coaching conversation, we touched on an idea that stayed with me long after our session ended.

We were discussing why coaching conversations create surprising momentum through reflection and real action.

At one point he paused and said something remarkable:

“Maybe coaching works because I’m observing my thinking and my progress, and you are observing it with me.”

That sentence reminded me of something fascinating from physics: the ‘Observer Effect’

Human thinking is of course not quantum physics. But the idea that observation and measurement changes behaviour appears surprisingly often in human systems as well.

Problem: Thinking that remains invisible

Many professionals spend a great deal of time thinking about decisions, goals and career direction.

But thinking that stays internal often remains unstructured

Ideas circulate. Questions remain. Intentions stay intentions.

Solution: Making thinking observable

The act of talking about thoughts and goals activates reflection and awareness.

It clarifies intention. And it increases commitment to action.

In the famous double-slit experiment in quantum physics, particles behave differently depending on whether their path is measured. Professor Jim Al-Khalili explain that the change is caused by the measurement interaction itself. The measuring device interferes with the system and alters the outcome.

The perfect metaphor to understand the altering power of observation through the ‘Observer Effect’.

Behavioural science describes something related called the ‘Measurement Effect’

Research by Vicki Morwitz and Eric Johnson, published in the Journal of Consumer Research, found that asking people about their intentions can increase the likelihood that the behaviour will occur

Organizational psychology describes a related phenomenon known as the Hawthorne Effect. Early workplace studies led by Elton Mayo found that employees often improved performance partly because they knew their work was being observed

In coaching, something very similar unfolds. The conversation itself creates a structured space where thinking becomes observed, articulated and revisited.

Three mechanisms make this powerful:

💎 Observation

Thinking becomes visible through questions.

💎 Measurement

Intentions and progress are articulated and revisited.

💎 Accountability

Commitments are remembered and followed up.

Together these conditions make it far more likely that insight turns into action

Professional development often looks like an internal process. But in reality, it is often a relational one

When thinking is observed, clarified and revisited over time, people naturally move from reflection to action.

These are the kinds of reflections I often explore with professionals navigating important decisions and transitions.

And sometimes, a small shift in perspective is enough to reconnect clarity with possibility.

If you are navigating an important moment in your career, this might be the right time to observe your thinking, measure your progress and create accountability for action
